LEGO Isn't Competing With Hasbro. It's Competing With SpaceX

The Best Manufacturers Aren't Waiting for Talent. They're Building It.

A LEGO job posting caught my attention this week. It might be one of the most revealing job postings I've read all year.

This isn't a job where a student shadows an engineer or fetches coffee. They will design and test the packaging equipment that helps produce millions of LEGO sets every year. Mechanical design. CAD. Lean manufacturing. Process simulations. The kind of work you'd expect from someone several years into their career, not someone still finishing school. 

Around the same time, LEGO posted another role in additive manufacturing. The description was even more revealing. It told prospective students that additive manufacturing would be a competitive advantage for the company, and invited them to help build it.

Not to learn about the future… to help create it.

That isn't generosity. It's strategy.

Five Retirements. One Apprentice.

In skilled trades like welding and machining, experienced workers are retiring roughly five times faster than new apprentices are entering to replace them.

Five to one.

That's not a labor shortage on the horizon. It's a bathtub that's been draining for years while everyone stood around arguing about whether there was enough water.

Once you understand that math, a lot of hiring decisions that seemed strange suddenly make perfect sense.

Take LEGO. Most people think of it as a toy company. It's more accurate to think of it as one of the world's most sophisticated manufacturers that happens to make toys.

Its factory in Billund produces roughly 36 billion LEGO pieces every year through a highly automated system of robots, conveyors, sensors, packaging lines, and vision systems that run around the clock. None of that operates by accident. Every machine was designed by someone. Every production line is maintained by someone. And when something breaks at two o'clock in the morning, someone has to understand enough about software, mechanics, automation, and electrical systems to get it running again.

That kind of person isn't created overnight.

Suddenly, asking a student to help build the future doesn't seem ambitious anymore.

It seems inevitable.

That's Not Generosity. That's Math.

LEGO didn't post those jobs because it wanted to give students a nice opportunity.

It posted them because it ran the numbers.

The company knows the people capable of building its next generation of manufacturing systems are becoming harder to find. Waiting until graduation means competing for a shrinking pool of finished engineers after everyone else has already shown up.

So LEGO changed the timeline.

Siemens came to the same conclusion years ago. Its apprenticeship programs combine college coursework with paid work inside the company, allowing students to earn a degree while solving real manufacturing problems. Former CEO Joe Kaeser famously described these graduates as "new collar" workers—not white collar or blue collar, but professionals equally comfortable with a CAD model and a torque wrench.

That wasn't philanthropy either.

Siemens publicly described the program as a positive business decision. Building talent early proved less expensive, and far more reliable, than hoping experienced workers would appear exactly when the company needed them.

That's the pattern.

The best manufacturers aren't simply hiring talent anymore.

They're manufacturing it.

The Finish Line Moved

For generations, companies competed for graduates. School was the race, graduation was the finish line, and employers lined up at the end waiting for students to cross it. The whole system assumed you recruited people after they were finished.

That isn't how many of the best manufacturers operate anymore. The labor shortage isn't changing who they hire; it's changing when they hire. The standards haven't dropped, and the job requirements haven't softened. Companies simply realized they couldn't afford to wait until graduation. They're recruiting sophomores because they understand something the rest of us are only beginning to realize: by the time a student walks across the stage, many of the strongest candidates already belong to someone else.

The finish line didn't disappear.

It moved.

A Toy Company and a Rocket Company Need the Same Person

LEGO isn't competing with Hasbro for talent. It's competing with SpaceX, Caterpillar, John Deere, Toyota, Cummins, and every other advanced manufacturer trying to build smarter, more automated factories. A toy company and a rocket company now need remarkably similar people—not because they build similar products, but because they rely on similarly sophisticated manufacturing systems. 

Automation hasn't replaced skilled workers; it has increased the value of the people who can move comfortably between software and the physical world. 

That's why the companies most excited about the future have stopped waiting to discover talent. They've started building it.

What Parents Should Notice

Parents are still asking whether their son should study engineering or go into the trades. But the companies shaping the future don't seem to care much about that distinction. They're looking for the kid who can't walk past a broken lawn mower without wondering how it works, who always has a half-built robot on the kitchen table, or who takes apart the family vacuum just to see what's inside. For years, we treated those instincts like distractions that needed to be managed. Increasingly, they're exactly what advanced manufacturers are trying to hire.

What To Do About It

If you have a child wired that way, don't wait for someone else to recognize it. Schools are doing good work, but they can't keep pace with how quickly manufacturing is changing. If your son wants to spend the summer learning CAD, encourage him. If your daughter wants to build a robot that barely works the first three times, let her. If the garage fills up with half-finished projects and spare parts, that's probably not time wasted.

The goal isn't to raise an engineer by eighth grade. It's to nurture the kind of curiosity companies like LEGO are already betting on. Learning to build something, troubleshoot it when it breaks, and stick with a problem that doesn't have an answer key isn't getting in the way of education anymore.

Increasingly, it is education.

The Real Shortage

For years, we've talked about the skills gap as though it were simply a labor problem. I don't think it is. I think it's a time problem. The best manufacturers realized that the workforce they'll need ten years from now has to be developed today. They stopped waiting for finished people and started building them instead.

Somewhere tonight, a kid is taking apart a lawn mower just to see how it works. Most adults see a mess. Companies like LEGO, Siemens, and SpaceX see something different: the kind of curiosity they know can't be taught in a two-week onboarding program. That's the talent they're trying to find years before graduation.

I've spent most of my career working alongside contractors and manufacturers, and I don't remember seeing companies trust students with strategically important work like this nearly as often as I do today.

The finish line moved. The families who recognize that shift first won't just open more career doors for their kids—they'll help them arrive years before everyone else realizes the race has already started.
